Spreadsheets or an ATS for Recruiting? When Each One Works

    An ATS's real competition is not another ATS: it is the spreadsheet. Most independent recruiters start in Excel or Google Sheets, and it makes sense — free, flexible, and everyone knows how to use one. This guide answers plainly when a spreadsheet is enough, the signs you have outgrown it, and how much switching costs (spoiler: it can be zero).

    Can You Recruit with a Spreadsheet?

    Yes. For one search at a time, with a few dozen candidates, a well-built sheet works: one row per candidate, columns for status, notes and contact info. If you are starting out and do not yet run two processes in parallel, you need nothing more. The spreadsheet's problem is not starting: it is scaling.

    When Does the Spreadsheet Stop Being Enough?

    Concrete signs you have outgrown it:

    • You run two or more searches at once and copy candidates between tabs (or worse: between files).
    • The same candidate shows up duplicated with different data in two processes.
    • You cannot quickly answer "did I reply to this person?" — the history lives in your memory and your inbox.
    • CVs sit in one folder and the sheet in another, and joining them is a sport.
    • A client asks for a process report and building it takes you an afternoon.
    • A candidate learns they were rejected from the silence, not from a message of yours.

    The last one is the most expensive: it does not break your operation, it breaks your reputation.

    What Does an ATS Do That a Spreadsheet Cannot?

    • It notifies candidates by itself: automatic emails on every stage change, rejections included. The sheet writes to no one.
    • It reads CVs: AI extracts contact details, experience and skills from the file and builds the profile. In a spreadsheet, all of that is typing.
    • It deduplicates: a profile already in your base is detected before another row gets created.
    • It keeps history: notes, interviews, feedback and outcomes per candidate, searchable years later.
    • It measures on its own: funnel, stage conversion, time-to-fill and candidate satisfaction (NPS), with no formulas.
    • It publishes your openings: your own branded portal and a drop-your-CV page that feeds your base while you sleep.

    1. Export your sheet to CSV as-is: name, email, phone, notes.
    2. Import it into the ATS, or simply upload the CVs and let AI build each profile.

    4. Start your next process in the ATS and leave closed historical ones in the sheet: you do not need to migrate the past to organize the future.

    What about a Notion or Airtable template? Better structure than Excel, same underlying problem: it tells candidates nothing, reads no CVs and publishes no openings. It is a prettier spreadsheet.
